When your team feels undervalued, clients notice—often long before you do.

It shows up as inconsistent care: missed protocols, longer appointment times, and gaps in follow-up. Team members are less likely to confidently recommend add-ons, which hurts outcomes and revenue. And, that disengagement also erodes trust and the emotional connection clients expect from their provider.

The root of the problem is usually simple: people who feel unseen or unsupported stop showing up the way your clients need them to.

Small fixes make a big difference: regular huddles, clear protocols, focused training, and sincere recognition. Schedule a 10-minute team huddle, ask for one client-focused idea, and publicly recognize someone who went above and beyond.

In aesthetics, how you lead shapes the client experience, team morale, and retention. A boss tells people what to do; a leader empowers, coaches, and builds trust so teams thrive.

Direction vs. Development: A boss assigns tasks and checks boxes; a leader mentors their team to develop their skills and confidence.

Fear vs. Trust: A boss rules by authority; a leader fosters psychological safety so staff speak up, learn from mistakes, and deliver consistent results.

Short-term Control vs. Long-term Vision: A boss fixes problems as they come; a leader builds processes, culture, and retention that improve both the client and employee experience over time.

I’ve seen so many “performance” issues start with unclear expectations, vague job descriptions, mixed messages, or no KPIs. When roles aren’t defined, even excellent employees can struggle.

Missing or inconsistent training often looks like laziness but is actually a skill gap. Regular refreshers, shadowing, and checklists fix a lot.

Outdated systems and messy workflows create constant friction. Double bookings, confusing software, or unclear handoffs set staff up to fail. Streamline processes first.

Burnout and role mismatch are real in aesthetics. Long shifts, emotional labor, and misaligned strengths cause drop in performance. Review workload and consider reshuffling responsibilities.

Before you make a hire/fire decision, clarify SOPs, offer coaching, audit workflows, and retrain.

Sending resumes and not getting callbacks? You’re not alone. Here are common reasons (and quick fixes) .

💫If it reads generic, clinics can’t see how you fit their needs — add keywords like injectables, laser, RPN, patient consultations and highlight relevant treatments.

💫No measurable results. Swap vague duties for numbers: patient retention, treatments per week, revenue contributed, or satisfaction improvements.

💫ATS or formatting issues. Fancy layouts and uncommon file types can break in applicant tracking systems. Use a clean, keyword-rich Word doc or plain text with standard headings.

💫Licenses and certifications aren’t obvious. Make your licenses, aesthetic certificates, device training easy to find near the top.

💫Weak online presence. Hiring managers check Instagram and LinkedIn- keep your profiles professional, current, and compliant with industry guidelines.

💫Applying too broadly or no follow-up. Mass-applying without tailoring or failing to follow up 7–10 days after applying lowers your chances. Be selective and proactive.

Navigating salary negotiations at the offer stage can feel tricky, having a clear plan makes it more manageable.

✔️Start by researching market rates for your role and region and set a realistic salary range with a firm minimum tailored to medical aesthetics.

✔️Communicate your value with measurable achievements (client retention, certifications, productivity),

✔️Factor in total compensation (benefits, bonuses, schedule flexibility, training) not just the base salary.

✔️Use collaborative phrasing like, “Based on my experience and market data, I’m looking for X; is there room to adjust?”

✔️Ask for time to review the offer. Submit counter offers tied to specific value and be prepared to decline politely if the package doesn’t meet your minimum needs.

🚩Vague training or mentorship promises — if supervision, onboarding timelines, or required certifications aren’t clearly documented, you’ll be left to figure things out alone.

🚩Opaque or shifting pay/commission structures — unclear base salary, surprise chargebacks, or delayed payouts cost you money and trust.

🚩No clinical governance or safety protocols — lack of SOPs, medical director oversight, or pressure to work outside your scope puts your license and patients at risk.
